Abstract
背景:職場無禮是全球嚴重的公共衛生議題,對護理人員影響至深,導致不良健康及工作相關後果。
目的:本研究為了解職場無禮分布,並探討團隊無禮氛圍對護理人員職場無禮、疲勞、身心健康、離職意願、工作滿意度之影響。
方法:本研究為橫斷式研究,利用自填問卷收集北部某區域醫院共900名護理人員之問卷資料,採多階層分析探討團隊無禮氛圍對護理人員職場無禮、身心健康及工作相關後果之影響。
結果:職場無禮在護理人員中普遍存在,高職場無禮比例為48.4%,高團隊無禮氛圍比例為48.3%。控制了人口學變項、工作特質後,團隊無禮氛圍為影響職場無禮顯著的影響因子,且隨著團隊無禮氛圍越高其遭受職場無禮風險較高。個人層級之職場無禮則為身心健康不佳、疲勞、低工作滿意度及高離職意願之顯著預測因子。團隊無禮氛圍對健康及工作相關後果無顯著影響。
結論:較高的團隊無禮氛圍容易導致個人遭受職場無禮行為,並且護理人員個人遭受職場無禮會導致個人健康不佳,例如個人疲勞、身心健康不佳,以及高離職意願,但對較低的工作滿意度無顯著影響;但較高的團隊無禮氛圍僅對自評健康有顯著影響,對其餘健康及工作相關後果的影響較不顯著。
