Abstract
研究背景: 全面品質管理已被視為一項重要的策略,大多數醫療機構透過推動全面品質管理提升內部醫療品質以及降低營運成本提升內部人員及組織效能,如何具體規劃推動方向及策略是值得探討議題。故本研究旨在探討醫院在實踐全面品質管理中對護理人員工作自我效能的影響。
研究方法: 本研究選擇了問卷調查作為研究方法,調查對象為台灣各層級醫療機構之護理人員。問卷分為三部分,包括受訪者的基本資料、對全面品質管理的感知以及工作自我效能評估,將透過回收之數據進行描述性和推論性統計分析。
研究結果:護理人員隨年資增長和參與品管活動次數增多,對品質管理有更高的感知。年齡、教育程度和圈員經驗影響了護理人員的工作自我效能感。此外,全面品質管理與工作自我效能呈現相關性,證實了全面品質管理感知對工作自我效能的正向影響,而工作年資增長和薪酬感知與自我效能正向相關。
結論:本研究強調了經驗積累和薪酬感知對於護理人員工作表現的重要性,護理人員需透過持續學習、分享經驗,提升對品質管理的理解。並建議醫療機構評估薪酬體系以激勵品管參與,幫助醫院更好地實施全面品質管理,提升護理人員自我效能和組織績效。
