Abstract
目的:醫事課人員在醫院中雖扮演關鍵輔助角色,雖然工作內容複雜且繁瑣,但其工作自主性低且常被忽視與關注,使工作滿意度與留任意願相對較低,因此如何醫事課人員工作壓力,改善工作滿意度、提高留任意願,就成為本研究欲探討的關鍵。基於此,本研究將探討醫事課人員的工作壓力、工作滿意度與留任意願之間的關聯,期望為醫院管理階層提供相關的改進建議。
方法:本研究為橫斷面研究,以新北巿某醫院之醫事課人員為研究對象,透過中文版哥本哈根職場疲勞量表、明尼蘇達短版本問卷以及經過專家學者修改後留任意願問卷的發放與回收,檢視工作壓力、工作滿意度與留任意願之間的影響關係。正式問卷調查期間為113年6月24日~113年7月23日為期一個月,共回收有效樣本數125份。
結果:本研究結果顯示,醫事課人員在工作結束時感到明顯的身心疲憊,雖然對工作內容的挑戰性感到滿意,但對工作環境和管理支持的滿意度較低,導致整體留任意願偏低。背景因素如性別、年齡和教育程度對各構面無顯著影響,但每日及每週工時則顯著影響工作壓力和滿意度,工時越長,壓力越大,留任意願顯著下降。進一步分析顯示,工作壓力與工作滿意度呈負相關,降低工作壓力是提升滿意度和留任意願的關鍵。
結論:醫事課人員面臨中高工作壓力,主要源自繁重的文書作業及多方需求,導致留任意願偏低。每日及每週工時長短、是否擔任主管職均影響壓力、滿意度與留任意願,其中工時過長、壓力高者留任意願最低。地區醫院因組織小、溝通直接,員工滿意度高於區域醫院。改善醫事課人員的工作壓力並提升滿意度,有助穩定其留任意願。因此,本研究建議設立壓力管理資源與運動課程,以減輕醫事課人員的工作壓力,並建立透明溝通渠道以重視員工需求。此外,強化主管的管理與溝通能力,並提供員工適當自主權,將有助於提升工作滿意度和留任意願。
